Ellis Guilford School Building A Culture of Excellence And Belonging

Gemma Johnson
Gemma Johnson, the Principal of Ellis Guilford School, brings extensive leadership experience across teaching, pastoral leadership and whole-school improvement. She is committed to raising educational standards, developing high-performing teams and fostering an inclusive culture where every child can thrive.
A Leadership Philosophy Shaped by Experience
Since joining Ellis Guilford School in 2021, Gemma Johnson has played a central role in the school’s rapid improvement journey. She progressed through her role as Vice Principal, leading the quality of education and teaching and learning, to subsequently becoming Principal in 2024.
Johnson started her career as a geography teacher before moving into pastoral and subject leadership. She later held middle leadership roles across the humanities and science, followed by a trust-wide position focused on improving geography outcomes. Throughout her career, Johnson has maintained a strong focus on the quality of education, guided by the belief that academic success is fundamentally linked to belonging and inclusion.
Creating Consistency through Shared Expectations
When Johnson first joined Ellis Guilford School, she developed a research-informed blueprint for highquality teaching and learning, carefully crafting it to the school's unique context. The framework adopted includes defined, consistent classroom routines called EGSpectations. From strong lesson starts and finishes, checking for understanding, assessment for learning, the use of mini whiteboards and clearly defined roles for students and teachers.
These routines have reduced students’ cognitive load by creating predictable classroom experiences, improving behaviour and strengthening learning. Clear success criteria, video exemplars and staff training ensure expectations are consistently understood in practice. These are also shared with parents to help them understand the rationale behind the school's practices.
For Johnson, education extends beyond the classroom to shape every aspect of a child's development. Ellis Guilford School's community hub reflects this commitment by providing support for families and the wider community, from workshops, neighbourhood groups, to CV writing support and a pre-loved uniform shop.
“Every child deserves the highest standard of education regardless of their postcode. Children arrive with diverse life experiences, and schools play a vital role in cultivating confidence and resilience.”
The same child-centred philosophy also shapes how digital tools are used across the school. The use of iPads and subtitles within lessons, support students with English as an Additional Language, removing barriers to learning, while the school's Diary Room captures child voice to inform school improvement.
Supporting Each Child, Empowering Every Educator
Johnson believes every child deserves the highest standard of education regardless of their postcode. Children arrive with diverse life experiences, and schools play a vital role in cultivating confidence and resilience. By ensuring every child feels seen, heard and valued, the school creates a safe and supportive learning environment.
She sees the staff as the school’s greatest resource, prioritising weekly continuing professional development and having a robust coaching system in place. Along with its Child Hot Chocolate and Chat sessions, which capture student voice, the school holds regular opportunities for staff to feedback on all areas of school life including The Big EGS Staff Say, Staff Hot Chocolate and Chat and working party sessions to ensure staff voice is equally valued.
The school also sets aside dedicated time for staff to fulfill their tutor responsibilities, enabling them to build meaningful connections with children. Children describe these relationships as a key part of their school experience. Johnson's visible leadership reinforces a culture of leaders at all levels, empowering the staff to contribute their best.
Advice for Future School Leaders
Johnson encourages aspiring school leaders to lead boldly, with courage, conviction and authenticity. Through visible and vocal leadership, she believes leaders together create a culture where every child and member of staff is heard.
She believes a school reflects the character and vision of its leader, and lasting improvement depends on people feeling connected to that vision, and being inspired to play their part in bringing it to life. At Ellis Guilford School, that vision of excellence centres on belonging and opportunity, ensuring that each student learns, achieves and thrives within a community where they truly feel like they belong.
